Strategic Change With Your People: New strategic visions


Consilient worked with the two business owners of an award winning multi-disciplinary sustainability design practice. We supported them in thinking through the issues involved in growth and diversification.

We explored and created a vision for the next 10 years of the company and created a narrative to link the vision back into current reality. We also worked on managing the uncertainty of the financial climate with resilience and focus, exploring how their existing approaches to systems thinking could be further embedded into team culture.

System Change With Your People: Reflective leadership development

Consilient recently worked with a new Director from outside an international organisation, who was taking over a service area at a time of crisis and transition. Having also worked with the previous Director, Consilient were involved in an 18 month programme to help the service through some difficult transitions which:
• Built on the work of the old Director
• Took account of the changes and implemented the vision of the new Director.
• Resulted in the set up a new senior development structure
• Re-organised a management team in one country
• Removed a service area in another country
• Supported the UK based team to win a competitively tendered and extended 5 year contract with additional investment and staffing.

Team Change With Your People: Role transition

It's often difficult for the most able, talented people to make the next step up in a career pathway. When one of Consilient’s clients, with a national profile in a specialist area, took on a broader generic role within the mainstream part of the organisation, he was some way out of his comfort zone. The new role involved a broader exposure to a wider range of service areas and system pressures, as well as a broader span of responsibility. A six month mentoring programme from Consilient supported this person significantly. He moved from feeling like a fish out of water, to being a valued member of the service management team with a real ability to develop networks and relationships; promoting creative and innovative system fixes and developments.

Critical Change With Your People: Performance review

Sometimes it’s the people in the organisation that need to change, but most often it the problem is rooted elsewhere. But it’s often difficult to determine where the problem lies. Consilient have worked with individuals when their performance was under question, and discovered alternative solutions. One individual was doing their best in a disorganised system confused by several partial re-organisations and a challenging workforce. His whole day was spent fire-fighting and reacting to crisis. Consilient worked with the individual, the management team, the workforce and the finance services and found a solution that was beneficial to all. The individual’s career has since blossomed and he is a trusted member of the senior team. This service is now recognised nationally as an exemplar. Consilient also works with individuals to assist them to move on and make different career choices with the support of their host organisation.

Strategic Change With Your Service: Whole system service transformation

A new Director of Children's Services for a major city approached Consilient to provide 16 trained facilitators for an interactive half day conference with 150 head teachers to create a shared vision and agree a 100 day plan to take services forward together. We were able to achieve this by utilising the Consilient ‘done on the day’ process and the results of the workshop were emailed to all stakeholders the following day. We returned 18 months later with 39 facilitators to run an interactive full day conference for 350 head teachers, chairs of governors and officers of the local authority - looking at how the new government’s agenda for education and support to children, young people and families would be taken forward.

System Change With Your Service: Creating an effective service

A major funder asked Consilient to review their investment in service provision in a seriously disadvantaged neighbourhood in a major city. Consilient evaluated all service provision with providers, stakeholders and service users and then ran an open workshop to share the findings. It quickly became apparent that - despite all working in the same areas - the workshop attendees didn’t really know each other or understand each other’s roles. Consilient worked on proposed changes with the management team prior to taking them to the Board for approval. This resulted in a much more coherent, cohesive and co-ordinated service delivery with fewer managers. The projects went from being dispersed to being effectively distributed in the community and the people were much more able to add value to each other’s work.

Team Change With Your Service: Serious intent to change a failing service

Consilient was asked by an interim manager to work on quality issues with his senior management team. This was as a result of their regulatory body issuing them with a Notice to Improve. A three-session intervention supported them in identifying and making progress with the behavioural, systemic, cultural and relational issues which were driving negative reactive patterns and habits and creating poor performance. The new permanent manager subsequently invited Consilient back to work with the newly created and re-organised management team to implement their serious intent to become an outstanding high performance team and to remove the Notice to Improve from the regulatory body. This was subsequently achieved.

Critical Change With Your Service: Transforming a service

A new Chief Executive of a voluntary organisation commissioned Consilient to work with a mission-critical team to lead a transformation in service provision. We ran a programme of development events to restore, build and develop the team. One of these sessions included a floor mapping exercise which allowed the group to identify the problems in the current system and to re-vision how the service should be re-configured and developed. Consilient assisted them in re-organisation and investment in additional staff to successfully make the transition from the old organisation to the new. The organisation has now won a number of awards and is a key strategic partner locally in taking forward their areas of service delivery.

Strategic Change With Your Environment And Culture: Climbing safely down the cliff of budget reductions

Consilient are working with the Chief Executive of a Local Authority to support the development of the leadership team with 40 senior managers to enable them to collectively manage severe budget reductions and re-vision the new council that is to be created over the next four years. The programme was co-created and co-produced with a planning group.

This has involved a series of events with all managers focusing on a number of areas:
- Disrupting the established pattern of the group in collecting too much information and then not acting on this before moving onto the next project.
- Improving communication and creating a community of practice within the leadership team.
- Creating focused action plans to deliver the required savings on time.

A University Libraries Group celebrated 25 years of strategic partnerships and re-launched their brand along with their new strategy and vision for the digital age in research and study. Consilient led the Board's review of their strategy for two years as well as running a workshop at the launch conference on adding value and then a master class at a European conference on putting libraries at the strategic heart of universities.

Team Change With Your Environment and Culture: Whole service new world

A successful and charismatic leader had overseen the development of his service from a staff group of under 50 to over 250 in three years; winning recognition from a government minister in the process. Consilient facilitated a day’s consultation event about their future and recorded the process with them with them utilising the Consilient ‘done on the day’ process. The day also enabled the transition to a more mature, established service which continues to grow. Each service area team was invited to bring a display and the day concluded with a raucous celebratory drumming workshop to find the rhythm and heartbeat of the new services!

Critical Change With Your Environment and Culture: System recovery under national scrutiny

The government sent an intervention team into an area following national publicity about significant failings in its safeguarding services to children and young people. Consilient worked with the team over a twelve month period to support the recovery of the system. The work included:
• Programmes to manage the emotional impact of the traumatic work on staff
• Restoring assessment and referral threshold boundaries and pathways to the system by training 750 staff from different disciplines
• Supporting the re-launch of the Safeguarding Children Board
• Working on supervision and performance management
• Implementing continuous improvement processes.
